| Summary, etc. | Recently, nonprofit organizations have become more essential as a result of severe economic, social and political problems (Mohan, 2016). There is a wide gap between people’s needs and the available resources (Asah & Blahna, 2012). The success of any nonprofit organization is based on volunteers (Wang & Wu, 2014). However, the dropout of volunteers threatens the sustainability of any nonprofit organization (Landry, 2017). The effective management of volunteers is crucial for their retention (Brudney & Meijs, 2014). <br/>The purpose of this research is to investigate the impact of volunteer management practices on volunteer retention through the mediating role of volunteer motivation. To achieve this objective, the quantitative research method was used. Data were collected using an online survey questionnaire. A convenient sample of 384 volunteers was used. The PLS-SEM was used to analyze the structure and direction of the relationship between the research variables. <br/>The results showed that there is a significant positive impact of volunteer management practices on volunteer motivation. They also revealed that there is a significant positive impact of volunteer motivation on volunteer retention. Moreover, the results indicated that volunteer management practices have a significant positive impact on volunteer retention. Finally, the results showed that volunteer motivation mediates the relationship between volunteer management practices and volunteer retention. Based on the results, it is recommended that volunteer-based organizations must use effective management practices to motivate volunteers to continue and avoid their dropout. Managers should ensure that volunteers receive proper training and recognition for their achievements. |

| Summary, etc. | في الآونة الأخيرة، زادت أهمية المنظمات الخيرية نتيجة زيادة حدة المشكلات الاقتصادية، والاجتماعية، والسياسية (Mohan, 2016) ، واتساع الفجوة بين الحاجات والموارد المتاحة(Asah & Blahna, 2012) ، ويعتمد نجاح أي منظمة غير ربحية على المتطوعين (Wang & Wu, 2014) ، إلا أن تسرب المتطوعين يهدد استدامتها (Landry, 2017) ، وبذلك تعد الإدارة الفعالة للمتطوعين أمراً بالغ الأهمية حيث أنه من الممكن أن يساعد في الإبقاء عليهم لأطول فترة ممكنة (Brudney & Meijs, 2014).<br/>ويهدف هذا البحث إلى اختبار أثر ممارسات إدارة المتطوعين على الإبقاء عليهم من خلال الدور الوسيط للتحفيز، ولتحقيق هذا الهدف تم استخدام الإحصاء الكمي، تم جمع البيانات باستخدام أداة الاستقصاء عبر الإنترنت، وتم استخدام عينة ميسرة مكونة من 384 متطوعاً من الجمعيات الخيرية في مصر، وتم تطبيق اختبار نمذجة المعادلة الهيكلية ذات المربعات الصغرى PLS-SEM لتحليل هيكل واتجاه العلاقة بين متغيرات البحث.<br/>وأظهرت النتائج وجود أثر إيجابي دال إحصائيا لممارسات إدارة المتطوعين على تحفيز المتطوعين، كما أظهرت وجود أثر إيجابي دال إحصائيا لتحفيز المتطوعين على الإبقاء عليهم، وكذلك وجود أثر إيجابي دال إحصائيا لممارسات إدارة المتطوعين على الإبقاء عليهم، وأخيرا، أظهرت النتائج أن تحفيز المتطوعين يلعب دور الوسيط في العلاقة بين ممارسات إدارة المتطوعين والإبقاء عليهم. <br/>وبناء على هذه النتائج، يوصى الباحث بضرورة قيام الجمعيات الخيرية بتطبيق ممارسات إدارة موارد بشرية فعالة تساعد في تحفيز المتطوعين والإبقاء عليهم لأطول فترة ممكنة، والحد من تسربهم، كما يجب على المديرين التأكد من حصول المتطوعين على التدريب المناسب والتقدير المناسب لإنجازاتهم. |
